The AI talent gap is closing and your salary bands have not noticed

The United States still leads the world on AI talent by a wide margin. The more useful part of this week's reporting is the second half of the sentence, which is that the gap is narrowing. Two facts in one headline, and in my experience hiring leaders only ever act on the first one.

The first fact is a comfort. It tells a European company that the very best people are somewhere else, which is a tidy explanation for why a search is slow and why an offer got turned down. The second fact takes that comfort away. A gap that closes does not close in America. It closes here, in the places that were behind, because the people who used to leave are staying, and some of the ones who left are coming back with frontier experience in their hands.

A narrowing gap is never a story about the leader. It is a story about everywhere else.

I see it in the shape of the losses. Not long ago the offer that beat mine came from a US company with a relocation package attached and a two month timeline. Now it comes from a competitor two neighbourhoods over, and it arrives in a week.

That is the repricing. If serious AI capability is accumulating outside the traditional hubs, then the senior engineer or research lead sitting one train ride from your office is no longer the compromise candidate. They are the market. And they are being valued by companies that read the second half of that sentence before you did. The compensation band you set when your local pool genuinely looked thin is now a band resting on a fact that is quietly expiring underneath it.

For hiring leaders, the practical read is simple. Re-benchmark your AI and data compensation against the companies competing with you locally, not against the market you assumed you were in twelve months ago. A narrowing gap is good news for anyone hiring in Europe, but only for the ones who notice before they get to the offer stage.
